Moving Beyond Awareness in Equity Training

Over the last decade, awareness-based equity training has become common across healthcare, education, nonprofit, and corporate spaces. Awareness is an important first step—but on its own, it does not lead to lasting or meaningful change.

Research shows that training focused only on knowledge, language, or attitudes—without clear, practical application—rarely changes behaviour, decision-making, or outcomes.


Why Awareness Alone Is Not Enough

Awareness-based approaches often:

  • Help people learn new information, but do not change how systems work
  • Focus on individual bias while overlooking power, policies, and structures
  • Lack clear accountability for putting learning into practice
  • End with reflection instead of action

In practice, many people leave awareness sessions knowing more—but still unsure what to do differently in their day-to-day work.


What the Evidence Shows

Research and experience working in the space show that it is more effective if training includes:

  • Skill-building, not just information sharing
  • Case examples that are reflective of participants and their service users’ lived experiences
  • Attention, review, and integration of training outcomes to metrics that can be used to evaluate policies, processes, and governance
  • Ongoing learning, rather than one-time sessions

  • Practice applying what they learn
  • See how it connects to their own work and decisions
  • Have access to tools, guidance, and feedback
